Hiring Caregivers: How to go From Making Hires to Hitting Hiring Goals

When an agency calls us up for help hiring CNAs, one of the first things I often hear is “We’re not able to hit our hiring goals.” We see agencies struggling to scale recruitment from the handful of hires they’re currently making to the number of hires they need to grow their business. How can you break through that plateau and find ways to grow your recruitment? We outline the full process in our industry white paper Scaling Caregiver Recruitment Through Cost Per Hire.

The key to scaling your efforts recruiting Caregivers is to examine it with the same rigor as you would other aspects of your business, like your new sales pipeline. It’s not uncommon for agencies to be unaware of some of their current recruiting metrics. How much time do you spend on recruiting CNAs? How much do you spend on advertisement? What percentage of Caregivers show up to interviews? How many applications do you need to review in order to make one new hire? What is your current Caregiver cost-per-hire? Asking these kind of questions will help you better understand where your CNA recruitment efforts stand today. You’ll find areas you’re strong and areas you’re weak, and be able to target those weaker areas first.

Doing a throughput exercise with each of your current channels is also helpful. How many candidates is each recruitment channel realistically able to deliver? You may be hiring Caregivers from some channels at a low cost, but are limited in the number you can get each month (e.g. a local CNA school or employee referrals). Some can deliver large number of candidates, but get increasingly expensive with each additional hire. Knowing what each channel delivers allows you to create a realistic game plan to grow.

Taking this new information you’ve armed yourself with, you can begin creating a budget and resource allocation plan. Starting with your hiring goal and working backwards, you can see which channels you need to lean on to hit goals at the lowest cost-per-hire. You can also work to optimize your recruitment by targeting the low hanging fruit in your current process. What area of your recruiting process would be easiest to improve today?
